Project description:Increasing inclusion of underrepresented minority and first-generation students in mentored research experiences both increases diversity in the life sciences research community and prepares students for successful careers in these fields. However, analyses of the impact of mentoring approaches on specific student gains are limited. This study addresses the impact of mentoring strategies within research experiences on broadening access to the life sciences by examining both how these experiences impacted student success and how the quality of mentorship affected the development of research and academic skills for a diverse population of students at a public, minority-serving institution. Institutional data on student grades and graduation rates (n = 348) along with postresearch experience surveys (n = 138) found that students mentored in research had significantly higher cumulative grade point averages and similar graduation rates as a matched set of peers. Examination of the relationships between student-reported gains and mentoring strategies demonstrated that socioemotional and culturally relevant mentoring impacted student development during mentored research experiences. Additionally, extended engagement in research yielded significantly higher development of research-related skills and level of independence in research. Recommendations are provided for using mentoring to support traditionally underrepresented students in the sciences.

Project description:Background:Career development skills are widely advocated as part of research capacity building and strengthening efforts. However, there is a gap in knowledge on their acceptability in low- and middle-income countries. Objective:This study aimed to examine how a group of 16 early-career researchers in sub-Saharan Africa experienced a career development skills course and how they perceived the utility of the course. Methods:Sixteen early-career researchers registered at universities in Ethiopia, Zimbabwe, Malawi, and South Africa took part in the year-long Academic Competencies Series (ACES) course. ACES comprised ten modules covering mentoring skills, work-life balance, career strategy, teamwork, presentation skills, teaching, academic writing, engaging policy makers, grant-writing, and digital media. ACES was delivered through face-to-face workshops and via webinar as part of a broader mental health research capacity-building programme. In-depth interviews following a topic guide were conducted with participants. Interviews were recorded and transcribed verbatim. Data were analysed using Thematic Analysis. Findings:All ACES participants were interviewed (9 male, 7 female). Participants were PhD students (14) and post-docs (2). The main themes identified throughout the course were 1) Growth, in both personal and professional life; 2) Application of training, often in innovative ways but with notable constraints and obstacles; and 3) Connection with colleagues, where researchers learnt from each other and from experts, building confidence in their new skills. Participants described how face-to-face contact enhanced the perceived quality of their learning experience. Barriers included logistical obstacles to applying training, such as limited resources and being at an early career stage. Conclusions:We found that research career development skills training was highly acceptable for early-career researchers in four African countries, and was perceived as having facilitated their personal and professional growth. Our findings suggest that courses like ACES can be applied successfully and innovatively in low-income settings.

Project description:IntroductionMentorship is essential for students considering a future in academic medicine. Mentoring is recognized as one of the most important factors in determining career success through enhancing trainees' goals and productivity. An effective mentoring relationship can drive trainees' goals to fruition by providing support so that opportunistic risk can be taken and failures can be reevaluated into learning experiences. Mentorship has such importance that it was deemed mandatory in education by the Liaison Committee on Medical Education and the Accreditation Council for Graduate Medical Education. Moreover, mentoring can play a significant role in helping to diversify the academic medicine workforce.MethodsThis 60-minute workshop utilizes a didactic PowerPoint presentation and small-group role-play exercise to introduce participants to the importance of mentoring in the development of academic medicine careers and to provide instruction on establishing effective meetings with prospective mentors. Faculty facilitated the workshop at nine regional academic medicine conferences held across the country.ResultsEighty-seven diverse participants completed an evaluation form. In comparing pre- and postworkshop responses, there was a statistically significant increase in confidence to "Find a mentor for a career in academic medicine" (2.29 vs. 3.26, p < .001) and "Have a successful relationship with an academic medicine mentor" (2.52 vs. 3.38, p < .001). Moreover, more than 85% agreed or strongly agreed that the workshop's learning objectives were met.DiscussionTrainees from diverse backgrounds gained crucial insight into the importance of mentorship and techniques on how to establish and maintain mentors while pursuing an academic medicine career.

Project description:PURPOSE:Understanding the careers of recent career development awardees is essential to guide interventions to ensure gender equity and success in academic medicine. METHOD:In 2010-2011 (T1) and 2014 (T2), 1,719 clinician-researchers who received new K08 and K23 awards in 2006-2009 were longitudinally surveyed. Multivariable analyses evaluated the influence of factors on success, including demographics, job characteristics, work environment, priorities, and domestic responsibilities. RESULTS:Of 1,275 respondents at T1, 1,066 (493 women; 573 men) responded at T2. Men and women differed in job characteristics, work environment, priorities, and domestic responsibilities. By T2, women had less funding (mean $780,000 vs. $1,120,000, P = .002) and published fewer papers (mean 33 vs. 45). Using a composite measure that considered funding, publications, or leadership to define success, 53.5% (264/493) of women and 67.0% (384/573) of men were successful. Gender differences in success persisted after accounting for other significant predictors-K award type, specialty, award year, work hours, funding institute tier, feeling responsible for participating in department/division administration, importance of publishing prolifically, feeling responsible for contributing to clinical care, importance of publishing high-quality research, collegiality of the mentoring relationship, adequacy of research equipment, and departmental climate. A significant interaction existed between K award type and gender; the gender difference in success was most pronounced among K23 researchers (among whom the odds ratio for females = 0.32). CONCLUSIONS:Men and women continue to have different experiences and career outcomes, with important implications for the design of interventions to promote equity and success.

Project description:Early-career researchers (ECRs) make up a large portion of the academic workforce and their experiences often reflect the wider culture of the research system. Here we surveyed 658 ECRs working in Australia to better understand the needs and challenges faced by this community. Although most respondents indicated a 'love of science', many also expressed an intention to leave their research position. The responses highlight how job insecurity, workplace culture, mentorship and 'questionable research practices' are impacting the job satisfaction of ECRs and potentially compromising science in Australia. We also make recommendations for addressing some of these concerns.

Project description:The primary individual research career development awards for emergency medicine (EM) investigators are the K08 and K23 awards. To the best of the authors' knowledge, postaward productivity of EM K08 and K23 awardees has not been previously described. The objectives were to describe EM researchers who have received K08 or K23 awards and to evaluate their postaward federal funding and publications.This was a cross-sectional study, conducted during January 2012, of clinician-scientists who previously completed EM residency or fellowship programs and have received K08 or K23 awards from the National Institutes of Health (NIH) or Agency for Healthcare Research and Quality (AHRQ) between fiscal years 2000 through 2011. Awardees were identified through the NIH reporting tool (NIH RePORTER). Postaward funding was abstracted, including R01-equivalent funding for K awardees who completed their K training by the end of the 2011 fiscal year. Postaward publications (with journal impact factor) were tabulated for all K awardees using PubMed and Journal Citation Reports. An e-mail survey was also conducted during September and October 2012 to describe the awardee characteristics (demographics and research background) of all EM K awardees using REDCap electronic data captures tools. Simple descriptive statistics are reported.Sixty-three EM awardees were identified; 24 (38%) were K08 awardees, and 39 (62%) were K23 awardees. Of the 38 (60%) awardees who completed their K training, 16 (42%) obtained subsequent federal funding, with six (16%) obtaining R01 funding (median time from end of K award to R01 award was 4.5 years). Overall, EM awardees published a mean (±SD) of 4.0 (±1.3) manuscripts per year (after the start of their K awards); the mean (±SD) impact factor of the journals in which these manuscripts were published was 4.5 (±5.7). Forty-five (71%) of EM K awardees responded to the survey. Respondents had a median age of 36 years (interquartile range [IQR] = 35 to 38 years), and 33 were male (73%). The median time from completion of residency to start of the K award was 6 years (IQR = 4 to 7 years), with 27 (60%) completing a research fellowship prior to the K award.Over 40% of EM K awardees who completed their career development training subsequently obtained federal funding as principal investigator (PI) or co-PI, while approximately one in six obtained R01 equivalent funding. Given the numerous barriers facing emergency care researchers, EM K awardees demonstrate good postaward productivity.

Project description:BACKGROUND:'Systems leadership' has emerged as a key concept in global public health alongside such related concepts as 'systems thinking' and 'whole systems approaches.' It is an approach that is well suited to issues that require collective action, where no single organisation can control the outcomes. While there is a growing literature on the theory of systems leadership in a number of fields, there remains a lack of published empirical studies of public health systems leadership for professionals to learn from. The aim of the current project was to conduct cases studies in UK public health to provide empirical evidence on the nature of effective systems leadership practice. METHODS:Three system leadership case studies were identified in the key domains of public health: health protection, healthcare public health and health improvement. A total of 27 semi-structured interviews were conducted. Data were thematically analysed to identify the components of effective systems leadership in each case and its impact. RESULTS:The thematic analysis identified themes around 'getting started,' 'maintaining momentum' and 'indicators of success' in systems leadership. In terms of getting started, the analysis showed that both a compelling 'call to action' and assembling an effective 'coalition of the willing' are important. To maintain momentum, the analysis identified themes relating to system structure, culture and the people involved. Regarding culture, the main themes that emerged were the importance of nurturing strong relationships, curiosity and a desire to understand the system, and promoting resilience. The analysis identified three components that could be used as indicators of success; these were a sense of enjoyment from the work, resource gains to the system and shifts in data indicators at the population level. CONCLUSIONS:This study has provided insight into the nature of systems leadership in public health settings in the UK. It has identified factors that contribute to effective public health systems leadership and offers a thematic model in terms of establishing a systems leadership approach, maintaining momentum and identifying key success indicators.

Project description:BackgroundThe involvement of young people as peer researchers, especially with lived experience, is increasingly considered important in youth mental health research. Yet, there is variation in the understanding of the role, and limited evidence on its implementation across different research systems. This case study focusses on the barriers and enablers of implementing peer researcher roles within and across majority world countries contexts.MethodsBased on an international youth mental health project involving different levels of peer researchers and participants from eight countries, peer researchers and a co-ordinating career researcher reflect on lessons regarding enabling and challenging factors. These reflections are captured and integrated by a systematic insight analysis process.ResultsBuilding on existing international networks, it was feasible to actively involve peer researchers with lived experience in a multi-country mental health study, who in turn recruited and engaged young participants. Identified challenges include the terminology and definition of the role, cultural differences in mental health concepts, and consistency across countries and sites.DiscussionPeer researchers' role could be strengthened and mainstreamed in the future through ongoing international networks, training, sufficient planning, and active influence throughout the research process.Trial registrationNot applicable.

Project description:ObjectiveFacing a shortage of young surgeons, this study aimed to examine the availability of mentoring programs and if this can counteract this lack.Summary background dataMedical mentoring programs have proven to be decisive to influence students' later career decisions. Since their structure may depend on the medical school and the effort of single disciplines, the offers are often very heterogeneous.MethodsAnonymous online-questionnaires were developed and distributed among medical students in Germany and the dean for teaching of the medical schools from July 2019 to January 2020 in Germany. Data of the availability of mentoring programs, their structure and the impact of surgery were collected.ResultsForty three medical schools participated, with 65% offering mentoring programs. 18 of medical schools had no additional funding available for this. Surgical subjects participated in these programs in only 30%. Additionally, 1,516 medical students participated in the second survey. A total of 70% had already participated in a mentoring program with a significantly higher proportion of men. Of these, 94% stated that this was helpful and had an impact on their career planning, without any gender differences. 95% would participate in structured surgical mentoring programs and 95% agreed that this could have an impact on their career planning.ConclusionMentoring programs may be able to influence career planning, nevertheless participation by surgical specialties has been low. Becoming more active in providing mentoring programs with a special focus on women and offering more surgical content can be a way to counteract the lack of surgical trainees.
