Employee-Organization Relationships and Team Performance: Role of Team Collective Efficacy.

ABSTRACT: Besides the previous social relationship perspective of employee-organization relationship (EOR) research, this study takes the social cognitive perspective to explore the role of team collective efficacy in mediating the relationship between EORs and team performance. This study further contends that team cohesion moderates the positive relationship between collective efficacy and team performance, thereby moderating the indirect relationship between EORs and team performance through collective efficacy. Data analyses of 231 teams in Study 1 and 63 teams in Study 2 support the hypotheses. Therefore, this study provides theoretical contributions to the EOR literature by introducing a new perspective at the team level and to the social cognitive literature by discussing a boundary condition of the effect of collective efficacy on team performance.

Project description:Teamwork has been argued to play an increasingly important role in numerous jobs, and several studies focused on the effects of team composition for work-related outcomes. Recent research has also identified individuals' character strengths and positive team roles (e.g., idea creator and relationship manager) as conducive to work-related outcomes. However, there is a scarcity of research on the role of character strengths or positive team roles on the level of teams. In the present study, we extend theoretical assumptions of team role theories to the study of character strengths and positive team roles: We examined the associations between character strengths and team roles with work-related outcomes on the individual (i.e., job satisfaction, self- and supervisor-rated performance) and the team level (i.e., teamwork quality, self- and supervisor-rated team performance). Further, we examined how the team composition relates to the outcomes, that is, whether balanced teams (i.e., all team roles or character strengths are represented in the current team) go along with desired outcomes and whether an overrepresentation of team roles or character strengths in a team (i.e., a team role or character strengths is represented by multiple team members) goes along with undesired outcomes. We studied a sample of 42 teams (N = 284 individuals) who completed measures of team roles, character strengths, teamwork quality, job satisfaction, and self-rated individual and team performance. Further, supervisor ratings of individual and team performance were collected. Results corroborated the relationships of team roles and character strengths with individual outcomes such as that specific roles and character strengths go along with individual performance and work satisfaction. Further, the results suggested that teams in which more team roles are represented report higher performance and teamwork quality. Also, teams with higher average levels of the character strengths of teamwork and fairness, and teams with more members scoring high in fairness and prudence report higher teamwork quality. Further, there is no evidence that having too many members with a particular character strength has detrimental effects on teamwork quality, work satisfaction, or performance. We conclude that extending the study of character to the level of teams offers an important advancement.

Project description:Collective team collapse occurs when multiple players of a sport team experience a sudden and extreme underperformance within a game. To date, minimal research has been conducted on the causes of collective team collapse. Thus, goals of this study were to explore perceived causes of collective team collapse in different sports and to define team collapse in contrast to negative momentum. To investigate factors causing and maintaining collective sport team collapse, an inductive, exploratory qualitative analysis of individual interviews was conducted. Semi-structured interviews were carried out with 10 athletes of professional German teams of various sports playing in between first and fourth division. Participants were interviewed about a team collapse event they had experienced with their team during the past year. Data were collected and analyzed using a grounded theory methodology. Collective team collapse appeared to be induced by a temporal cascade of causes rather than by single triggers. This cascade included antecedents, which represent factors that make the occurrence of a team collapse more likely; critical events, which include specific events within the game that trigger a team collapse; as well as affective, cognitive, and behavioral outcomes that foster a maintenance of the collapse. Within this theoretical framework, social factors, such as decreased performance contagion or emotional contagion, played crucial roles in causing a team collapse. These results illustrate that collective team collapse is more than the sum of individual choking of multiple players at the same time. In conclusion, a new definition, differentiating team collapse from negative momentum, is introduced. Furthermore, a process model of causes of collective team collapse is proposed. The results provide first insights into causes of collective collapse in a variety of team sports. The developed model is supposed to help future research to better connect to practice and to support athletes, coaches, and sport psychologists.
