Investigating employees' deviant work behavior in the hotel industry during COVID-19: Empirical evidence from an emerging country.

ABSTRACT: Employees in the hotel industry are among the most vulnerable groups that have been severely affected by the COVID-19 pandemic. Anchored on the general strain theory, transactional theory of stress and coping, and theory of justice, this study investigates the mechanism through which hotel employees' perceived job insecurity affects their deviant work behavior during the COVID-19 pandemic. A survey method was used to collect three-wave sample data from 988 hotel employees in popular tourist destinations in Vietnam. Multivariate data analysis reveals a positive relationship between perceived job insecurity and deviant work behavior, and this relationship is mediated by psychological distress. Furthermore, abusive supervision positively moderates the association between psychological distress-deviant work behavior and the indirect influence of perceived job insecurity on deviant work behavior through psychological distress. These findings are useful for hotel managers seeking to manage and develop employees in a global health crisis such as COVID-19.

Project description:This study aims to explore the psychological capital of entrepreneurship and the deviant innovation behavior of employees, thereby providing theoretical support for the implementation of Chinese innovation policy. By analyzing the previous research results, this study used questionnaires to collect the required data for exploration. Two questionnaires were designed: one was a survey for the psychological capital of entrepreneurship, and the other was a survey for deviant innovation behavior of employees. The research results show that the correlation coefficient between entrepreneurial performance and entrepreneurial psychological capital is 0.29, indicating that there is a significant correlation between entrepreneurial psychological capital and entrepreneurial performance; the correlation coefficient between entrepreneurial opportunity ability and entrepreneurial performance is 0.40, indicating that there is a significant correlation between entrepreneurial opportunity ability and entrepreneurial performance; the correlation coefficient between entrepreneurial psychological capital and entrepreneurial opportunity ability is 0.81, indicating that there is a significant correlation between entrepreneurial psychological capital and entrepreneurial opportunity ability. In addition, there are significant correlations between the work values and psychological empowerment of employees, the work values and deviance innovation of employees, and the psychological empowerment and deviance innovation of employees. The scores of psychological empowerment and work values of employees during the period of low emotional intelligence show a downward trend, while the scores of the psychological empowerment of employees increase significantly when they show high emotional intelligence, and the differences are statistically significant. When task interdependence is high, the psychological empowerment and deviance innovation scores of employees are lower, and the difference is statistically significant. For this purpose, this study enriches the research on psychological capital and deviant innovation and provides a reference for the practice of innovation management.

Project description:Societal, technological, and economical changes in the last decades have led to the development of new work arrangements located in a ≪ gray zone ≫ between standard employment and classical self-employment (Cappelli and Keller, 2013a; ILO, 2016; Katz and Krueger, 2016). Official labor market statistics must be adapted to provide researchers and policymakers with relevant data on this population (Gazier et al., 2016; National Academies of Sciences, Engineering and Medicine, 2017; ILO, 2018). Cappelli and Keller (2013b) point out that new work arrangements are characterized by changes in the management of the work relationships (with a growing intervention of labor market intermediaries) and in the way the work is supervised (from work processes to outcomes). The concept of autonomy thus becomes a central feature of new work arrangements leading to specific configurations of risks and opportunities for individual workers concerned. Autonomy can be divided in three main dimensions: work status, work content, and working conditions (Pichault and McKeown, 2019). International surveys such as the European Working Conditions Survey (EWCS) provide valuable data covering these dimensions of autonomy. Our paper is focused on a specific category of workers experiencing the ambiguities of autonomy at work: Independent Professionals (Ipros). Ipros provide various forms of intellectual work in the service sector through self-employment and are often regarded as a highly autonomous workforce (Leighton and Brown, 2014; McKeown, 2015) while they can also be subject to precarious situations regarding their economic dependency or freedom of choice (de Peuter, 2011; Standing, 2011; Bergvall-Kåreborn and Howcroft, 2013). The objectives of this paper are, first, to build a set of indicators likely to measure the various dimensions of autonomy, and, second, to provide an empirical typology of new work arrangements by using cluster analysis methods. Through the application of this analytical framework on the EWCS 2015 data, we observe various situations in terms of risk and opportunities related to autonomy, shedding light on unexpected precarious situations where Ipros face the risks of autonomy without getting the associated benefits. Our results provide a nuanced typology of empirical situations, overcoming such a dichotomic vision of non-standard work arrangements.
